QUALITY OF NURSING WORK LIFE AT TAMPAKSIRING II PUBLIC HEALTH CENTER: A NURSING CARE CASE STUDY APPROACH

Abstract

Background: Quality of Nursing Work Life (QNWL) is a multidimensional concept reflecting the overall quality of nurses' professional experiences. Poor QNWL is associated with low job satisfaction and reduced organizational commitment. Objective: This case study aimed to describe QNWL assessment findings and implement a systematic nursing care approach for nurses experiencing low QNWL at Tampaksiring II Public Health Center, Gianyar Regency, Bali. Methods: A descriptive case study was conducted on June 25, 2025, involving 25 nurses. Data were collected through questionnaires (QNWL Questionnaire and Organizational Commitment Questionnaire), in-depth interviews, and observation. Nursing care was implemented based on SDKI, SLKI, and SIKI standards. Results: Among Of the 25 nurses, 60% were contract employees and 60% held a Diploma III (DIII) in Nursing. A total of 56% of the nurses (14 individuals) were categorized as having low QNWL scores, 36% had moderate scores, and only 8% had high scores. The nursing diagnoses established were Role Conflict and Spiritual Distress. Interventions consisting of coping support, role clarification, and spiritual care resulted in an improvement in the nurses’ perception of Quality of Nursing Work Life (QNWL) within four weeks. Conclusion: Nurses with low QNWL responded positively to nursing interventions. Regular QNWL assessment and structured psychosocial support are recommended for Puskesmas management.
